The Work That Fits

Being good at something is not enough. Liking something is not enough either. This guide shows how ability and interest combine to create work you can grow into.

Most career advice asks you to answer one of two questions: What are you good at? or What do you enjoy? Each question catches only half of the truth.

Ability without interest can make you competent at work that slowly empties you. Interest without ability can make a field feel exciting but continually frustrating. The more useful question is:

Where do I have enough ability to make progress and enough interest to keep investing?

That overlap is not a single perfect job waiting to be discovered. It is a direction in which effort is more likely to compound. This guide will help you find that direction, turn it into hypotheses and test those hypotheses in the real world.

The problem with choosing by one signal

Imagine two people.

Sam is the reliable analyst. Numbers come easily, colleagues ask for help and promotions follow. But Sam has no desire to get deeper into the work. Each new level brings more of a task that was never energising.

Maya loves architecture. She saves buildings, reads design magazines and can talk about public space for hours. But she has never drafted a plan, built a model or worked with the constraints that define the profession. Her interest is real; the occupational fit is still untested.

Sam has evidence of ability but weak interest. Maya has evidence of interest but little evidence about ability. Neither needs a verdict. Both need a better experiment.

The upper-right area is the most promising, but do not treat the other three as failures. Each one suggests a different next move:

  • High ability, low interest: redesign, delegate or use the skill as support rather than identity.
  • High interest, low current ability: learn deliberately and look for signs of improvement.
  • Low interest, low ability: stop spending energy here unless the task is necessary.
  • High interest, high ability: increase the challenge and build something that produces evidence.

Ability and interest are not what they first appear to be

Ability is evidence of learning and performance

Ability is not the same as confidence, qualifications or being immediately brilliant. It is your present capacity to learn or perform a kind of task. Look for observable evidence:

  • You recognise patterns other people miss.
  • You improve faster than expected with practice.
  • People repeatedly trust you with a certain kind of problem.
  • You can produce a useful result under real constraints.
  • The underlying process makes sense to you, even when it is difficult.

Ability is partly developed. A low score today may describe limited exposure rather than a fixed ceiling.

Interest is a willingness to return

Interest is not simply pleasure. Some of the most absorbing work is demanding, occasionally tedious and full of failure. A stronger sign is voluntary attention: you keep returning to the subject when nobody is making you.

Look for what you read about, practise, notice, explain or make without an external reward. Then distinguish interest in the idea of a field from interest in its daily activities. Loving films does not necessarily mean loving production schedules; caring about justice does not necessarily mean enjoying legal research.

The unit of analysis should be the activity, not the job title. “Researching ambiguous questions” tells you more than “consultant”. “Helping someone understand a difficult idea” tells you more than “teacher”.

How psychology brought the two signals together

For much of the twentieth century, ability and interest developed along parallel tracks.

On the ability track, psychometric researchers tried to describe differences in reasoning and acquired knowledge. Charles Spearman’s early work on general intelligence and Raymond Cattell’s later distinction between fluid and crystallised intelligence became influential landmarks.

On the interest track, vocational psychologists asked what kinds of activities and environments people prefer. John Holland’s work developed into the six-part RIASEC structure used in career exploration today:

The categories describe patterns of attraction, not boxes that contain people. Most people combine several.

In 1996, psychologist Phillip Ackerman proposed the PPIK theory: intelligence as process, personality, interests and intelligence as knowledge. The important shift was developmental. Raw cognitive capacity does not turn into expertise on its own. Personality and interests help determine where a person directs attention and effort, and that investment builds domain knowledge over time.

Knowledge can deepen interest and make the next cycle more productive.

The loop explains an everyday phenomenon: the more you know about a field, the more detail you can see; the more detail you can see, the more interesting it can become. Interest can build ability, and growing ability can deepen interest.

Two paths, one compass

The framework is useful whether you are deciding what company to build or what kind of career to pursue, but the evidence looks different.

For a founder, ability is not simply “being entrepreneurial”. It appears in activities such as finding a sharp problem inside a messy conversation, learning from rejection, recruiting belief or turning limited resources into a useful test. Interest is not excitement about the title founder. It is a durable curiosity about the customer, problem or system after the glamour and novelty have gone.

For someone exploring a career, ability appears as performance and rate of learning in the work itself. Interest appears as a willingness to return to the ordinary activities behind the job title. Both people need to test the daily work, not the identity attached to it.

The shared decision is where to place the next hundred hours. A founder might invest them in a problem that keeps producing insight. A career explorer might invest them in a craft where feedback produces visible improvement. In both cases, the strongest signal is sustained curiosity plus growing capability.

Four patterns where traits tend to travel together

Ackerman and Eric Heggestad’s 1997 review found that abilities, personality and interests were not randomly distributed. They described four broad trait complexes: recurring clusters that help explain how people select environments and develop expertise.

These are population-level patterns, not four personality types. You may recognise yourself across several complexes, and the same occupation can require more than one. A product manager might combine social persuasion, investigative reasoning and conventional coordination. A journalist may combine intellectual/cultural curiosity with social fluency and exacting research habits.

Use the complexes to generate possibilities, never to rule yourself out.

Map yourself from evidence, not memory

Self-knowledge is unreliable when it depends on a single reflective afternoon. Recent praise is too loud. Old criticism lingers. Familiar skills are easy to undervalue because they feel ordinary from the inside.

Use three sources of evidence instead.

1. Build an ability inventory

Review the last two years of projects, study, volunteering and everyday problem-solving. Write down ten moments when you made progress or helped create a good result. For each one, name the activity underneath it.

Do not write “I launched a website”. Write “I turned a vague brief into a clear structure”, “I learnt an unfamiliar tool quickly” or “I noticed and fixed inconsistencies”. Ask two people who have seen you work: When have you seen me at my best, and what was I actually doing?

2. Keep an interest log

For two weeks, record activities that give or drain energy. Use three simple marks:

  • + I wanted to continue.
  • 0 I was neutral.
  • - I wanted to stop.

Also note whether you would do the activity again if nobody praised you. Do not judge interest by one difficult session. Look for repeated patterns across several contexts.

3. Plot activities, not identities

Place each recurring activity on the ability-interest map. Use evidence for both axes. “High ability” needs an outcome, feedback or visible rate of learning. “High interest” needs repeated voluntary attention.

The map will contain uncertainty. That is useful. An uncertain position tells you what the next experiment should measure.

Run a 30-day fit experiment

Reflection produces hypotheses; contact with real work produces evidence. Choose one activity near the high-interest side of your map and design a project small enough to finish in 30 days.

A strong experiment has five parts:

  1. Activity: the specific work you want to test.
  2. Output: something another person can inspect.
  3. Constraint: a deadline, audience or quality threshold.
  4. Feedback: someone qualified enough to notice what you cannot.
  5. Review: a scheduled decision about what the evidence means.

For example, do not “explore data science”. Analyse one public dataset, explain three findings in a short visual report and ask an analyst to review your reasoning. Do not “consider teaching”. Design and deliver three short sessions, then ask learners what became clearer.

At the end, rate four statements from 1 to 5:

A promising result does not require four perfect scores. Look for energy plus improvement. Difficulty with growing curiosity is very different from difficulty with growing dread.

Read the result without trapping yourself

There are four useful outcomes:

  • Continue: interest survived contact with reality and your performance improved.
  • Change the context: the activity fits, but the environment, pace or subject does not.
  • Build the missing ability: interest is durable and feedback shows a trainable gap.
  • Release it: the imagined field was more attractive than its actual activities.

Releasing an option is progress. It returns time and attention to work with better evidence behind it.

Avoid three common mistakes. First, do not convert a framework into an identity: “I am Artistic, therefore operations is not for me.” Second, do not assume current ability is fixed. Third, do not optimise only for enjoyment. Meaningful work includes repetition, administration and frustration; fit makes the whole pattern worth returning to.

The aim is a better direction, not a perfect answer

Career fit is built as much as it is found. Your interests change when you encounter new problems. Your abilities change through practice. Environments change what a role asks of you.

So replace the impossible question—What should I do with my life?—with three smaller ones:

  1. What kinds of activity repeatedly hold my attention?
  2. Where do I have evidence of ability or unusually fast learning?
  3. What small real-world project would test the overlap?

Then make the project, collect the evidence and redraw the map.

The goal is not to discover a permanent label. It is to find the next place where your curiosity is strong enough to sustain effort and your ability is strong enough to let that effort compound.

Two worked examples you can copy on paper

The following profiles are fictional illustrations, not averages, ideal profiles or assessments of what founders and job seekers should be like. The scores show how two people might organise their own evidence.

The examples use recurring work activities rather than fixed personality traits. Activities are easier to observe and test. “Customer conversations” can be supported by notes, feedback and repeated experience; “being a natural entrepreneur” cannot.

On both scorecards, Ability means current evidence of performance or learning. Interest means the desire to return to the activity after its novelty fades. A zero is not a failure and a five is not a permanent identity.

Amara's strongest evidence sits in understanding and explaining the problem. She should not conclude that she “is bad at finance” or must avoid sales. A better next experiment is to keep leading discovery while testing a simpler sales routine and getting structured help with financial work.

Copy the method, not the scores

Take one sheet of paper and draw four columns: Activity, Ability 0–5, Interest 0–5 and Evidence/comment. List ten activities that appear regularly in the work you are considering. Score each dimension separately.

For Ability, ask: What have I produced? What feedback have I received? How quickly do I improve? For Interest, ask: Do I return voluntarily? Does curiosity survive repetition? Do I want a harder version?

Under the scores, write one short interpretation:

  • Both 4–5: keep investing and increase the challenge.
  • Interest two or more points higher: run a small learning experiment.
  • Ability two or more points higher: consider redesigning, limiting or sharing the activity.
  • Both 0–2: learn only what is necessary or release it.

The difference between the two scores is often more informative than either number alone. Add a date to the page and score it again after a real project. The purpose is to notice change, not produce a final label.
